I have completed my master’s degree in network management. How do employees get engaged? The answer is intellectual capital.

The importance of intellectual capital has been recognized. However, it may not yet known how to use it as
an aid to the development of working life. Intellectual capital can be used as a reference framework when
thinking about employee commitment in the social and health sector. The research looked for factors of
commitment, meaningfulness and disengagement from work related to intellectual capital and work, which
the care workers themselves have brought up.
The research was conducted as an integrative literature review and was complemented by two non-peer-
reviewed studies and theses that complement them. Research on the classification of intellectual capital in
the social and health sector was not found in the material search process. Among the accepted materials,
factors related to human capital, structural capital and relational capital came to the fore in accordance with the sub-areas of intellectual capital. With the help of the research, a reference framework for intellectual capital for the social and health sector was partially constructed and structured.
The results show that human capital is susceptible to the effects of structural capital and relational capital.
Employees' commitment is facilitated by the fact that they can anticipate and rely on permanent and benevolent ways of working that value them. Trust in structures, head nurses and the management of the organization increases confidence in oneself, abilities, and necessity. Commitment is weakened if employees feel a lack of appreciation and are disappointed with the organization as an employer. Head nurses are an important part of structural capital and with their actions enable employees' work commitment or its weakening.

The reference framework according to the classification of intellectual capital can be used to structure challenges related to working life. Head nurses can also benefit from the results of the study. Although the re-
search was conducted in the context of the social and health sector, the reference framework as such can
be applied in other sectors as well.
